The Efficiency Paradox: When Excellence Keeps You Stuck

A recent study in transformational leadership found that knowledge sharing and career growth are closely linked—but only when employees actively create opportunities beyond their core responsibilities.

When you're exceptionally good at your job, managers naturally rely on you. You become the go-to expert, the crisis fixer, the person who keeps everything running smoothly. Sounds like a ticket to promotion, right?

Not always. The catch is that organizations often hesitate to move their most dependable performers because replacing them is difficult. Instead of being developed for bigger opportunities, they can become locked into the role they've mastered.

Watch for these warning signs:

  • You're always assigned the most critical work but rarely strategic projects.

  • Your workload grows faster than your responsibilities.

  • You're known for execution, but not for leadership potential.

  • You're indispensable to your current team—but invisible elsewhere.

How to break the cycle:

  1. Teach others. The easier it is for your co-workers (or should we say, potential replacement) to handle your work, the easier it is for leaders to envision you in a bigger role.

  2. Seek visibility beyond your team. Volunteer for cross-functional projects that expose your skills to decision-makers.

  3. Show leadership, not just output. Mentor colleagues, improve processes, and contribute ideas—not just completed tasks.

  4. Make your ambitions known. Managers aren't mind readers. Let them know you're interested in growth opportunities.

  5. Invest in future-focused skills. Build capabilities that align with where your career is heading, not just where it is at the moment.

Being excellent at your job should unlock more doors, not keep you standing guard outside them.
